Previous studies on proactivity and organizational citizenship behavior(OCB) showed inconsistent findings and supervisors and coworkers’ relationship as boundary conditions can be different expectations in the proactivity and OCB relationship. Therefore, drawing on self-enhancement motive, Conservation of Resources Theory(COR), and Trait-activation Theory(TAT), this study investigates how proactive personality influences OCB. In addition, based on contrasting theories such as COR and TAT, this study examines how the level of leader support and coworker social loafing moderate the relationship between proactive personality and OCB. This study predicts proactive personality will positively affect OCB. Moreover, based on COR and TAT, this study provides contrasting hypotheses regarding the moderating roles of leader support and coworker social loafing. Empirical results showed that proactivity increased OCB and this positive relationship became stronger when the leader support is low or coworker social loafing is high. The study findings were discussed along with managerial and theoretical implications and recommendations for future research and applications.
