Antecedents and Consequences of Satisfaction with Work-Family Balance: A Moderated Mediation Model

Increased demand for work-family balance is an on-going workplace trend. This study develops and tests a moderated mediation model of the process through which workplace family-supportive characteristics, such as family-supportive organizational benefits and supervision, affect employees’ satisfaction with work-family balance and in turn influence their attitude and behavior depending on their perceived status in organizations. Our regression analysis of data collected from 118 employee-supervisor dyads confirmed that the use of family-supportive organizational benefits and supervision are positively related to organizational commitment and organizational citizenship behavior through satisfaction with work-family balance. Our conditional process modeling analysis further revealed that the entire mediational process for family-supportive supervision is more pronounced for those who perceive themselves as insiders of their organizations.
