항공사 승무원의 조직경력성장이 직무착근도, 브랜드 시민행동, 발언행동에 미치는 영향

2015
The purpose of this study was to investigate the role of organizational career growth in the formation of cabin crewsjob embeddedness, Specifically, it was hypothesized that three dimensions of organizational career growth(career goal progress, professional ability development, organizational rewards growth) positively affect job embeddedness. In addition, it was proposed that job embeddedness can result in managerial outcomes(brand citizenship behavior, voice behavior), including the mediating role of airline scale and turnover experience. Based on the literature review, a proposed model was developed and then tested using data collected from 262 korean cabin crews who work at full service carrier and low cost carrier. The results showed that the factors of organizational career growth were critical factors in the formation of job embeddedness. job embeddedness was also found to be a predictor of brand citizenship behavior and voice behavior, respectively. More importantly, it was revealed cabin crews of full service carrier only performed brand citizenship behavior when they feel job embeddedness, and only cabin crews who had turnover experience played a moderating role in the relationship between job embeddedness and voice behavior. The significant results of this study may enable aviation managers to develop effective human resource management.
