Assuming that flexibility is a key factor for competitive advantage, this study was conducted in order to derive the concept and components of high‐performance human resource management through the execution of high‐performance human resource management, to identify the predisposing factors of high-performance human resource management influencing non‐financial performance, to examine differences according to the flexibility, and ultimately to provide implications for maximizing the efficiency of human resource management in hotels. For these purposes, related properties were extracted from previous studies and a questionnaire survey was conducted with employees from eight luxury hotels in Seoul, who belong to a labor union. In this study, hypotheses in 2 domains were formulated and tested. According to the results of the positive analysis in this study, all of the sub‐factors of high‐performance human resource management, which are selective recruitment, active education and training, result‐oriented assessment, and fair compensation, had a significant effect on non‐financial performance. In addition, skill flexibility and relational flexibility had a moderating effect. The findings of this study suggest that hotel businesses should pay attention to and make efforts in high‐performance human resource management continuously in order to maximize their non-financial performance. What is more, selecting members with flexibility and enhancing their job competency is expected to have a positive effect on performance.
